Aucune ne cumule les deux fonctions. Au m\u00eame moment, les conseils d&rsquo;administration de ces m\u00eames groupes fr\u00f4lent la parit\u00e9, 45,9 % de femmes, sous l&rsquo;effet m\u00e9canique des lois Cop\u00e9-Zimmermann puis Rixain. Voil\u00e0 le paradoxe fran\u00e7ais du pouvoir \u00e9conomique : la porte d&rsquo;entr\u00e9e s&rsquo;est ouverte, le dernier \u00e9tage reste verrouill\u00e9. \u00c0 l&rsquo;\u00e9chelle mondiale, le m\u00eame d\u00e9calage se r\u00e9p\u00e8te. Les femmes dirigent <a href=\"https:\/\/fortune.com\/2025\/06\/02\/fortune-500-female-ceos-2025\/\" target=\"_blank\" rel=\"noopener noreferrer\">11 % des entreprises du Fortune 500<\/a> en 2025, un Ils n&rsquo;ont presque rien chang\u00e9 au second, l\u00e0 o\u00f9 se joue le pouvoir r\u00e9el.<\/p>\n<p>Cette asym\u00e9trie n&rsquo;est pas un d\u00e9tail technique. Elle r\u00e9v\u00e8le la nature exacte de l&rsquo;obstacle qui reste \u00e0 franchir. Tant que l&rsquo;enjeu se r\u00e9sumait \u00e0 ouvrir des si\u00e8ges au sommet d&rsquo;une pyramide visible, la contrainte l\u00e9gale suffisait. D\u00e8s qu&rsquo;il s&rsquo;agit de confier les manettes op\u00e9rationnelles, un autre m\u00e9canisme prend le relais, plus diffus, impossible \u00e0 l\u00e9gif\u00e9rer : le jugement. Personne ne nomme un directeur g\u00e9n\u00e9ral au prorata d&rsquo;un quota. On le choisit parce qu&rsquo;on \u00ab le sent \u00bb, parce qu&rsquo;il \u00ab inspire confiance \u00bb, parce qu&rsquo;il a \u00ab le leadership \u00bb. Et c&rsquo;est pr\u00e9cis\u00e9ment dans ce vocabulaire d&rsquo;apparence neutre que la double contrainte fait son travail.<\/p>\n<p>Le plafond de verre d\u00e9crivait un mur. La r\u00e9alit\u00e9 est plus retorse : une fois le mur franchi, la femme qui avance d\u00e9couvre que les r\u00e8gles du jeu ont \u00e9t\u00e9 calibr\u00e9es pour la disqualifier quoi qu&rsquo;elle fasse. J&rsquo;ai montr\u00e9 ailleurs comment <a href=\"#\">la falaise de verre pi\u00e8ge les dirigeantes nomm\u00e9es en temps de crise<\/a>. Le double bind agit en amont et en aval, sur le terrain plus intime de la perception. Il ne d\u00e9cide pas seulement quand on vous nomme. Ils prennent une \u00e9tude de cas de Harvard consacr\u00e9e \u00e0 une entrepreneuse r\u00e9elle de la Silicon Valley, Heidi Roizen, une investisseuse au carnet d&rsquo;adresses redoutable. Ce r\u00e9cit est distribu\u00e9 \u00e0 une moiti\u00e9 de leurs \u00e9tudiants. \u00c0 l&rsquo;autre moiti\u00e9, ils donnent exactement le m\u00eame texte, \u00e0 un d\u00e9tail pr\u00e8s : le pr\u00e9nom Heidi devient Howard. Tout le reste est identique, mot pour mot, succ\u00e8s pour succ\u00e8s.<\/p>\n<p>Le verdict est implacable. Les \u00e9tudiants jugent Heidi et Howard \u00e9galement comp\u00e9tents, ce qui est logique puisque leurs accomplissements sont les m\u00eames. Mais Howard leur para\u00eet sympathique, un coll\u00e8gue qu&rsquo;on aimerait avoir. Heidi, \u00e0 l&rsquo;inverse, est per\u00e7ue comme \u00e9go\u00efste, int\u00e9ress\u00e9e, peu digne de confiance, le genre de personne qu&rsquo;on ne souhaite ni embaucher ni suivre. M\u00eame dossier, m\u00eame r\u00e9ussite, deux verdicts oppos\u00e9s. La seule variable \u00e9tait le genre.<\/p>\n<p>Cette exp\u00e9rience a mis au jour une \u00e9quation que les femmes de pouvoir connaissent dans leur chair : <strong>le succ\u00e8s et la sympathie sont corr\u00e9l\u00e9s positivement chez les hommes, et n\u00e9gativement chez les femmes<\/strong>. Plus un homme r\u00e9ussit, plus il devient attachant. \u00c0 l&rsquo;inverse, plus une femme r\u00e9ussit, plus elle inqui\u00e8te. La comp\u00e9tence d&rsquo;une dirigeante se paie d&rsquo;une taxe invisible, pr\u00e9lev\u00e9e sur son capital de sympathie. Et comme aucune carri\u00e8re au sommet ne se construit sans alli\u00e9s, sans soutiens, sans la confiance de ceux qui votent et qui parrainent, cette taxe finit par avoir un co\u00fbt bien r\u00e9el. On admire l&rsquo;ambitieuse, on ne la promeut pas toujours. Il se referme dans toutes les directions, et c&rsquo;est l\u00e0 que le mot de double contrainte prend son sens technique. En 2007, l&rsquo;organisation Catalyst publie un rapport au titre limpide : <a href=\"https:\/\/www.catalyst.org\/insights\/2007\/the-double-bind-dilemma-for-women-in-leadership\" target=\"_blank\" rel=\"noopener noreferrer\">\u00ab The Double-Bind Dilemma for Women in Leadership : Damned if you do, doomed if you don&rsquo;t \u00bb<\/a>. Punie si vous le faites, condamn\u00e9e si vous ne le faites pas. La formule r\u00e9sume un constat tir\u00e9 de centaines d&rsquo;entretiens et d&rsquo;enqu\u00eates.<\/p>\n<p>Trois pi\u00e8ges s&rsquo;y dessinent, et ils fonctionnent ensemble. Le premier est celui des perceptions extr\u00eames : une femme leader est lue soit comme trop douce, soit comme trop dure, presque jamais comme \u00ab ce qu&rsquo;il faut \u00bb. Affirmez-vous, vous devenez agressive, cassante, mal-aimable. Adoucissez-vous, vous manquez d&rsquo;autorit\u00e9, de poigne, de stature. La cible juste n&rsquo;existe pas, parce que la cible bouge selon qui regarde. Le deuxi\u00e8me pi\u00e8ge tient \u00e0 un seuil de comp\u00e9tence rehauss\u00e9 : \u00e0 m\u00e9rite \u00e9gal, une femme doit prouver davantage, plus longtemps, pour obtenir la m\u00eame pr\u00e9somption de capacit\u00e9 qu&rsquo;un homme re\u00e7oit d&#8217;embl\u00e9e. Vient le troisi\u00e8me, que vous connaissez d\u00e9j\u00e0 : l&rsquo;arbitrage comp\u00e9tence contre sympathie, ce choix impossible entre \u00eatre crue et \u00eatre appr\u00e9ci\u00e9e.<\/p>\n<p>Ces trois m\u00e9canismes ne s&rsquo;additionnent pas, ils s&rsquo;ench\u00e2ssent. La femme qui muscle sa fermet\u00e9 pour franchir le seuil de comp\u00e9tence aggrave aussit\u00f4t son d\u00e9ficit de sympathie. Celle qui soigne sa sympathie renforce le soup\u00e7on de mollesse. Aucun curseur ne m\u00e8ne \u00e0 la zone gagnante, parce que la zone gagnante a \u00e9t\u00e9 dessin\u00e9e \u00e0 la forme d&rsquo;un homme. Voil\u00e0 ce qui s\u00e9pare une difficult\u00e9 d&rsquo;un pi\u00e8ge : une difficult\u00e9 admet une solution, f\u00fbt-elle co\u00fbteuse. Le double bind, lui, ne propose aucune issue par le comportement. L&rsquo;anthropologue Fran\u00e7oise H\u00e9ritier a pass\u00e9 sa vie \u00e0 d\u00e9monter ce qu&rsquo;elle nommait la valence diff\u00e9rentielle des sexes : ce principe sourd, pr\u00e9sent dans presque toutes les soci\u00e9t\u00e9s humaines, qui accorde au masculin une valeur de r\u00e9f\u00e9rence et range le f\u00e9minin du c\u00f4t\u00e9 de l&rsquo;\u00e9cart. Ce principe ne crie pas. Il s&rsquo;infiltre dans les cat\u00e9gories que nous croyons spontan\u00e9es, dans nos mani\u00e8res de nommer ce qui fait un chef, un meneur, une autorit\u00e9 l\u00e9gitime.<\/p>\n<p>Le g\u00e9nie du double bind, c&rsquo;est qu&rsquo;il ne se pr\u00e9sente jamais comme une affaire de genre. Il s&rsquo;habille de jugements professionnels en apparence irr\u00e9prochables : \u00ab elle est clivante \u00bb, \u00ab il manque quelque chose \u00bb, \u00ab le courant ne passe pas avec le comit\u00e9 \u00bb, \u00ab ce n&rsquo;est pas le bon fit \u00bb. Ce vocabulaire feutr\u00e9 lave le biais de tout soup\u00e7on. Personne, autour de la table, n&rsquo;a le sentiment de discriminer. Chacun croit \u00e9valuer un temp\u00e9rament, une pr\u00e9sence, une alchimie. La discrimination la plus tenace est celle qui se vit comme du discernement.<\/p>\n<p>C&rsquo;est ici que la <strong>loterie du hasard de la naissance<\/strong>, ce concept que je tisse tout au long de mon livre <a href=\"https:\/\/taniagombert.com\/index.php\/le-monde-est-injuste-et-alors\/\">\u00ab Le monde est injuste, et alors ? \u00bb<\/a>, \u00e9claire la m\u00e9canique. Na\u00eetre femme, ce n&rsquo;est pas h\u00e9riter d&rsquo;un d\u00e9ficit de comp\u00e9tence. C&rsquo;est h\u00e9riter d&rsquo;un jeu d&rsquo;\u00e9valuation dont les r\u00e8gles ont \u00e9t\u00e9 \u00e9crites par d&rsquo;autres, pour d&rsquo;autres, bien avant votre arriv\u00e9e. La lucidit\u00e9 commence quand on cesse de chercher la faille en soi pour la chercher dans le m\u00e8tre qui mesure. On ne sort pas d&rsquo;une contrainte logique en s&rsquo;y soumettant avec plus de finesse. La r\u00e9ponse n&rsquo;est pas comportementale, elle est structurelle. Elle consiste \u00e0 transformer les juges et les crit\u00e8res, pas les jug\u00e9es.<\/p>\n<p>Concr\u00e8tement, cela veut dire des grilles d&rsquo;\u00e9valuation explicites avant chaque nomination, des comp\u00e9tences d\u00e9finies en amont plut\u00f4t qu&rsquo;un \u00ab feeling \u00bb jug\u00e9 apr\u00e8s coup, des comit\u00e9s form\u00e9s \u00e0 rep\u00e9rer le moment o\u00f9 le mot \u00ab clivante \u00bb sert d&rsquo;alibi \u00e0 un biais. Cela veut dire nommer le double bind \u00e0 voix haute, dans la pi\u00e8ce, au moment o\u00f9 il op\u00e8re, pour le rendre co\u00fbteux \u00e0 reproduire. Un biais qui se sait observ\u00e9 perd une part de son pouvoir. Cela veut dire, enfin, refuser les deux fausses sorties que l&rsquo;on propose habituellement aux femmes. Imiter les codes masculins pour \u00eatre crue revient \u00e0 valider la grille qui les exclut. Cultiver une pr\u00e9tendue douceur f\u00e9minine, un leadership de l&#8217;empathie, revient \u00e0 accepter la case r\u00e9ductrice qu&rsquo;on leur assigne. Une troisi\u00e8me voie existe : exiger que la mesure change, au lieu de se contorsionner pour y entrer.<\/p>\n<p>Cette voie demande de la lucidit\u00e9, et elle demande des alliances. Les conseils qui prennent au s\u00e9rieux la performance document\u00e9e de la mixit\u00e9 commencent \u00e0 r\u00e9\u00e9crire leurs protocoles.
