En 2024, 61 % des entreprises d\u00e9clarent que piloter l&rsquo;inclusion et la coh\u00e9sion fait partie des comp\u00e9tences attendues d&rsquo;un bon manager. Seules 28 % le prennent en compte dans les \u00e9valuations, selon le rapport <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/diversity-and-inclusion\/women-in-the-workplace\" target=\"_blank\" rel=\"noopener noreferrer\">Women in the Workplace de McKinsey et LeanIn<\/a>. Traduisons l&rsquo;\u00e9cart. On exige un travail, on l&rsquo;attend en priorit\u00e9 des femmes, puis on d\u00e9cide qu&rsquo;il ne p\u00e8sera rien le jour de la promotion. Voil\u00e0 le c\u0153ur du probl\u00e8me : ce n&rsquo;est pas que les femmes travaillent moins, c&rsquo;est qu&rsquo;une part croissante de leur travail a \u00e9t\u00e9 rendue invisible par Elle est majoritairement port\u00e9e par des femmes, et cette r\u00e9partition n&rsquo;a rien d&rsquo;un hasard statistique. Quand une \u00e9quipe cherche un volontaire pour une corv\u00e9e collective, les regards convergent, les silences s&rsquo;installent, et c&rsquo;est presque toujours la m\u00eame moiti\u00e9 de la salle qui finit par c\u00e9der. Le paradoxe est cruel : plus une femme excelle dans ce travail de liant, plus elle s&rsquo;y trouve assign\u00e9e, et moins il lui reste de temps pour les projets qui, eux, se remarquent. Pendant qu&rsquo;elle s\u00e9curise la coh\u00e9sion, un autre construit sa visibilit\u00e9 sur un dossier strat\u00e9gique. \u00c0 la revue annuelle, l&rsquo;un pr\u00e9sente un r\u00e9sultat, l&rsquo;autre pr\u00e9sente un climat. Leur dispositif est simple : un groupe doit d\u00e9cider qui se d\u00e9vouera pour une t\u00e2che utile au collectif mais sans b\u00e9n\u00e9fice individuel. \u00c0 chaque manche, quelqu&rsquo;un doit lever la main.<\/p>\n<p>Le r\u00e9sultat ne laisse aucune place \u00e0 l&rsquo;ambigu\u00eft\u00e9. Compar\u00e9es aux hommes, les femmes sont 48 % plus enclines \u00e0 se porter volontaires quand un volontaire est recherch\u00e9, 50 % plus enclines \u00e0 accepter lorsqu&rsquo;on le leur demande directement, et 44 % plus susceptibles d&rsquo;\u00eatre sollicit\u00e9es en premier lieu, comme le d\u00e9taille une <a href=\"https:\/\/hbr.org\/2018\/07\/why-women-volunteer-for-tasks-that-dont-lead-to-promotions\" target=\"_blank\" rel=\"noopener noreferrer\">synth\u00e8se de la Harvard Business Review<\/a>. Fait d\u00e9cisif, l&rsquo;\u00e9cart s&rsquo;effondre dans les groupes compos\u00e9s uniquement de femmes ou uniquement d&rsquo;hommes. Isolez les femmes entre elles, et le taux de volontariat masculin et f\u00e9minin se rejoint. La diff\u00e9rence ne tient donc pas \u00e0 une nature f\u00e9minine plus d\u00e9vou\u00e9e. Elle na\u00eet de la mixit\u00e9 elle-m\u00eame, de l&rsquo;attente tacite qui p\u00e8se sur les femmes d\u00e8s qu&rsquo;un homme est pr\u00e9sent dans la pi\u00e8ce.<\/p>\n<p>Retenez ce basculement, car il change tout au diagnostic. Si les femmes portaient cette charge par temp\u00e9rament, il faudrait leur apprendre \u00e0 dire non. Puisqu&rsquo;elles la portent parce que le groupe la leur attribue, c&rsquo;est le groupe qu&rsquo;il faut reprogrammer. On ne soigne pas un probl\u00e8me d&rsquo;allocation collective en demandant aux victimes de mieux se d\u00e9fendre une par une. Refuser lui co\u00fbte cher, bien plus cher qu&rsquo;\u00e0 un homme : la recherche montre qu&rsquo;une femme qui d\u00e9cline une corv\u00e9e collective d\u00e9clenche une r\u00e9probation que le m\u00eame refus, prononc\u00e9 par un homme, n&rsquo;entra\u00eene pas. On la juge peu solidaire l\u00e0 o\u00f9 lui para\u00eet simplement occup\u00e9. La porte de sortie existe sur le papier, elle est pi\u00e9g\u00e9e dans les faits.<\/p>\n<p>Second temps, la comptabilit\u00e9. Une fois la t\u00e2che accomplie, vient l&rsquo;heure du bilan, et l\u00e0 se joue la seconde injustice. Rappelons le chiffre d&rsquo;ouverture : quand une entreprise attend de ses managers qu&rsquo;ils portent l&rsquo;inclusion mais ne valorise ce travail que dans un cas sur quatre, elle organise m\u00e9thodiquement l&rsquo;invisibilit\u00e9. Elle r\u00e9clame l&rsquo;effort d&rsquo;un c\u00f4t\u00e9, elle refuse de l&rsquo;inscrire au cr\u00e9dit de l&rsquo;autre. Le tri se fait t\u00f4t, avant m\u00eame le plafond de verre, d\u00e8s la premi\u00e8re marche de commandement.<\/p>\n<p>La combinaison des deux temps produit une spirale silencieuse. Charg\u00e9e de missions qui ne comptent pas, emp\u00each\u00e9e de refuser sans dommage, la femme accumule un travail r\u00e9el dont la trace s&rsquo;efface au moment pr\u00e9cis o\u00f9 l&rsquo;on distribue les mandats. Elle avance beaucoup, elle progresse peu. Selon ce principe, presque toutes les soci\u00e9t\u00e9s humaines associent le masculin \u00e0 la production visible, \u00e0 l&rsquo;exploit qui se signe, et rangent le f\u00e9minin du c\u00f4t\u00e9 du soin, de l&rsquo;entretien, du lien tiss\u00e9 dans l&rsquo;ombre. Le travail des femmes y devient un d\u00fb, une \u00e9vidence, quelque chose qu&rsquo;on ne remarque qu&rsquo;en son absence.<\/p>\n<p>Transpos\u00e9e dans l&rsquo;entreprise, cette grille ancestrale se rhabille en vertu manag\u00e9riale. Personne ne dit \u00e0 une femme qu&rsquo;elle doit prendre les notes parce qu&rsquo;elle est une femme. On lui dit qu&rsquo;elle est \u00ab tellement organis\u00e9e \u00bb, \u00ab dou\u00e9e avec les gens \u00bb, \u00ab la seule capable d&rsquo;apaiser le service \u00bb. Ce compliment est une assignation. Il enferme dans un r\u00f4le sous couvert de le c\u00e9l\u00e9brer. La charge invisible ne s&rsquo;impose jamais comme une contrainte de genre : elle se glisse dans le langage flatteur de l&rsquo;esprit d&rsquo;\u00e9quipe, du sens du collectif, de l&rsquo;intelligence relationnelle. Chacun croit reconna\u00eetre un talent quand il reconduit une in\u00e9galit\u00e9.<\/p>\n<p>C&rsquo;est exactement l\u00e0 qu&rsquo;intervient la <strong>loterie du hasard de la naissance<\/strong>, ce fil rouge de mon livre <a href=\"https:\/\/taniagombert.com\/index.php\/le-monde-est-injuste-et-alors\/\">\u00ab Le monde est injuste, et alors ? \u00bb<\/a>. Une organisation lucide commence par inventorier ses t\u00e2ches non promotionnables, les nommer, les tracer, puis les distribuer par rotation plut\u00f4t que par r\u00e9flexe. Un comit\u00e9 qui tourne, un compte rendu qui change de mains \u00e0 chaque s\u00e9ance, un mentorat inscrit noir sur blanc dans les objectifs et pes\u00e9 \u00e0 la promotion : ces gestes paraissent techniques, ils sont politiques.<\/p>\n<p>Mesurer, ensuite, plut\u00f4t que f\u00e9liciter. Le compliment isole, la mesure engage. Tant que le travail de liant restera pay\u00e9 en gratitude et non en avancement, il continuera de ruisseler vers celles qu&rsquo;on remercie sans les nommer. Reconna\u00eetre ce travail dans les grilles d&rsquo;\u00e9valuation, au m\u00eame titre qu&rsquo;un objectif commercial, ne rel\u00e8ve pas de la faveur consentie aux femmes. Cela rel\u00e8ve de l&rsquo;honn\u00eatet\u00e9 envers un travail qui existe et que l&rsquo;on choisissait d&rsquo;ignorer. Une entreprise qui a besoin de colle pour tenir ferait bien de cesser de m\u00e9priser ceux qui la fabriquent.<\/p>\n<p>Aux femmes qui portent cette charge, je ne dirai pas de cesser d&rsquo;\u00eatre g\u00e9n\u00e9reuses, car la g\u00e9n\u00e9rosit\u00e9 n&rsquo;est pas le pi\u00e8ge.
